Dit is waarom professionals meer worstelen dan hun cv laat zien"},"content":{"rendered":"<p><em>(Ge\u00efnspireerd door echte klantinzichten en de Nederlandse arbeidsmarktcontext)<\/em><\/p>\n\n\n\n<p>Wanneer mensen ouder dan 45 hun baan verliezen, door ontslag, reorganisatie of een verandering in de bedrijfsstrategie, reageert de buitenwereld vaak met een aantal veronderstellingen:<\/p>\n\n\n\n<p><strong>\u201cJe hebt tientallen jaren ervaring, je redt het wel.\u201d<br>\u201cJe bent senior, dus de markt zal je willen.\u201d<br>\u201cMet jouw CV vind je snel iets.\u201d<\/strong><\/p>\n\n\n\n<p>Maar de realiteit voor veel 45+ professionals in Nederland is heel anders.<br>Niet omdat ze vaardigheden, motivatie of professionalisme missen, maar omdat de arbeidsmarkt hun profiel veel beperkter interpreteert dan hun werkelijke waarde vertegenwoordigt.<\/p>\n\n\n<div class=\"wp-block-image\">\n<figure class=\"alignleft size-full is-resized\"><img fetchpriority=\"high\" decoding=\"async\" width=\"1125\" height=\"1125\" src=\"https:\/\/salomons.coach\/wp-content\/uploads\/2025\/11\/4R-Individuals-251115.webp\" alt=\"\" class=\"wp-image-10466\" style=\"width:377px;height:auto\" srcset=\"https:\/\/salomons.coach\/wp-content\/uploads\/2025\/11\/4R-Individuals-251115.webp 1125w, https:\/\/salomons.coach\/wp-content\/uploads\/2025\/11\/4R-Individuals-251115-300x300.webp 300w, https:\/\/salomons.coach\/wp-content\/uploads\/2025\/11\/4R-Individuals-251115-600x600.webp 600w\" sizes=\"(max-width: 1125px) 100vw, 1125px\" \/><\/figure>\n<\/div>\n\n\n<p>Dit artikel is het tweede in de vervolgserie gebaseerd op de krachtige feedback die ik kreeg van een klant die het 4R Model (Reflect-Reset-Re-Align-Rise\u2122) doorliep tijdens zijn ontslagtraject. Zijn ervaring weerspiegelt wat ik steeds weer zie in de praktijk.<\/p>\n\n\n\n<p>Laten we eens kijken waarom 45+ professionals voor unieke uitdagingen staan - en waarom geen van deze uitdagingen iets te maken heeft met capaciteiten.<\/p>\n\n\n\n<p>Laten we eerst eens kijken naar de impact van je cv.<\/p>\n\n\n\n<p><\/p>\n\n\n\n<h2 class=\"wp-block-heading\"><strong>1. Je CV is breder dan recruiters kunnen decoderen<\/strong><\/h2>\n\n\n\n<p>Veel professionals in het midden van hun carri\u00e8re hebben functies bekleed met titels als:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>projectmanager<\/li>\n\n\n\n<li>programmamanager<\/li>\n\n\n\n<li>teamleider<\/li>\n\n\n\n<li>operationeel directeur<\/li>\n\n\n\n<li>bedrijfsmanager<\/li>\n\n\n\n<li>senior specialist<\/li>\n<\/ul>\n\n\n\n<p>Titels die betrekking hebben op <strong>vijf tot tien<\/strong> verantwoordelijkheden in \u00e9\u00e9n baan.<\/p>\n\n\n\n<p>Recruiters zoeken echter op deze manier:<\/p>\n\n\n\n<p><strong>\u201cProjectmanager EN agile EN gezondheidszorg\u201d<\/strong><br>OF<br><strong>\u201cSenior ingenieur + specifieke tech stack\u201d<\/strong><\/p>\n\n\n\n<p>Het probleem is structureel:<br>Voor databases van wervingsbureaus is het volgende nodig <strong>tags<\/strong>, maar 45+ carri\u00e8res zijn vaak <strong>te breed om te labelen<\/strong>.<\/p>\n\n\n\n<p>Je hebt misschien:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>teams runnen<\/li>\n\n\n\n<li>veranderingen en reorganisaties geleid<\/li>\n\n\n\n<li>geleverde en verbeterde operaties<\/li>\n\n\n\n<li>budgetten behandeld<\/li>\n\n\n\n<li>gedreven strategie<\/li>\n\n\n\n<li>verbeterde processen<\/li>\n\n\n\n<li>onderhandeld met belanghebbenden en leveranciers<\/li>\n\n\n\n<li>succesvolle klantervaringen gecre\u00eberd<\/li>\n<\/ul>\n\n\n\n<p>...maar de database ziet alleen de functietitel.<\/p>\n\n\n\n<p>Zoals mijn cli\u00ebnt zei:<\/p>\n\n\n\n<blockquote class=\"wp-block-quote is-layout-flow wp-block-quote-is-layout-flow\">\n<p>\u201cRecruiters konden me niet plaatsen. Ik was niet \u2018projectmanager genoeg\u2019, niet \u2018technisch genoeg\u2019, niet \u2018programmamanager genoeg\u2019. Maar ik had het wel allemaal gedaan.\u201d<\/p>\n<\/blockquote>\n\n\n\n<p>Je CV is rijk. Maar het systeem is vereenvoudigd. Dat is de mismatch.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\"><strong>2. Anci\u00ebnniteit wordt vaak verkeerd ge\u00efnterpreteerd als \u201cduur\u201d.\u201d<\/strong><\/h2>\n\n\n\n<p>Dit is een harde waarheid in de Nederlandse markt:<br><strong>Bedrijven gaan ervan uit dat 45+ kandidaten hetzelfde (of een hoger) salaris willen als voorheen.<\/strong><\/p>\n\n\n\n<p>Maar veel professionals in transitie vragen NIET om meer.<br>Ze willen:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>stabiliteit<\/li>\n\n\n\n<li>zinvol werk<\/li>\n\n\n\n<li>balans<\/li>\n\n\n\n<li>een duurzame carri\u00e8re voor de komende 15-20 jaar<\/li>\n\n\n\n<li>een gezonde cultuur<\/li>\n<\/ul>\n\n\n\n<p>Zoals mijn cli\u00ebnt beschreef:<\/p>\n\n\n\n<blockquote class=\"wp-block-quote is-layout-flow wp-block-quote-is-layout-flow\">\n<p>\u201cNa 25 jaar internationaal werk hoef ik niet hoger te klimmen. Ik wil diepgang, impact en een realistische levensstijl voor mijn gezin.\u201d<\/p>\n<\/blockquote>\n\n\n\n<p>Maar de markt gaat ervan uit:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>hoge salarisverwachtingen<\/li>\n\n\n\n<li>hoge anci\u00ebnniteit nodig<\/li>\n\n\n\n<li>ambitie om te klimmen<\/li>\n\n\n\n<li>onwil om in een anders gevormde rol te stappen<\/li>\n<\/ul>\n\n\n\n<p>Deze veronderstelling elimineert geweldige mensen lang voordat er een gesprek plaatsvindt.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\"><strong>3. Boven de 45 mag je <em>onderschatten<\/em> je eigen waarde<\/strong><\/h2>\n\n\n\n<p>Dit is misschien wel de belangrijkste factor - en de meest onzichtbare.<\/p>\n\n\n\n<p>Na een carri\u00e8re van problemen oplossen, betrouwbaar zijn en zich voortdurend aanpassen, zien veel senior professionals hun sterke punten als... <strong>\u201cNormaal.\u201d<\/strong><\/p>\n\n\n\n<p>Maar ze zijn niet normaal. Ze zijn zeldzaam.<\/p>\n\n\n\n<p>Bijvoorbeeld:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>het vermogen om de politiek in een kamer te lezen<\/li>\n\n\n\n<li>conflicterende belanghebbenden met elkaar in evenwicht brengen<\/li>\n\n\n\n<li>complexe operaties onder druk uitvoeren<\/li>\n\n\n\n<li>navigeren door ambigu\u00efteit<\/li>\n\n\n\n<li>jongere collega's begeleiden<\/li>\n\n\n\n<li>de chaos de baas blijven<\/li>\n\n\n\n<li>de systemische gevolgen van beslissingen begrijpen<\/li>\n<\/ul>\n\n\n\n<p>Deze dingen staan niet in functiebeschrijvingen.<br>Maar organisaties hebben ze hard nodig.<\/p>\n\n\n\n<p>En toch, zoals mijn cli\u00ebnt zei:<\/p>\n\n\n\n<blockquote class=\"wp-block-quote is-layout-flow wp-block-quote-is-layout-flow\">\n<p>\u201cIk realiseerde me dat ik mezelf kleiner had gemaakt. Ik dacht dat mijn brede ervaring vanzelfsprekend was. Dat was het niet - totdat anderen het naar me terugkaatsten.\u201d<\/p>\n<\/blockquote>\n\n\n\n<p>45+ professionals hebben vaak hulp nodig bij het herdefini\u00ebren van hun waardeverhaal, niet omdat ze geen waarde hebben, maar omdat ze het genormaliseerd hebben.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\"><strong>4. De verborgen emotionele laag: identiteitsschok<\/strong><\/h2>\n\n\n\n<p>Zelfs als de redundantie rationeel wordt begrepen (\u201chet is de herstructurering, niet ik\u201d), is de emotionele schok echt.<\/p>\n\n\n\n<p>Voor veel senior professionals:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>werk en identiteit zijn met elkaar verweven geraakt<\/li>\n\n\n\n<li>weggaan bij een langdurige werkgever voelt als weggaan bij een deel van jezelf<\/li>\n\n\n\n<li>de functietitel wordt een \u201ccontainer\u201d voor je waarde<\/li>\n<\/ul>\n\n\n\n<p>Als deze container verdwijnt, daalt het zelfvertrouwen, zelfs bij hoogpresteerders.<\/p>\n\n\n\n<p>Deze tijdelijke dip leidt tot:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>onzekerheid<\/li>\n\n\n\n<li>aarzeling<\/li>\n\n\n\n<li>onderwaardering in interviews<\/li>\n\n\n\n<li>rollen accepteren die niet passen<\/li>\n\n\n\n<li>te ruim of te eng toepassen<\/li>\n<\/ul>\n\n\n\n<p>Daarom is tijd - het inzicht uit het vorige artikel - zo cruciaal.<br>Identiteit heeft ruimte nodig om zichzelf opnieuw te vormen voordat er weer een samenhangend carri\u00e8reverhaal kan worden verteld.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\"><strong>5. De wereld van werk is veranderd - en de rollen in het midden van de carri\u00e8re zijn mee veranderd<\/strong><\/h2>\n\n\n\n<p>De Nederlandse arbeidsmarkt wil steeds meer:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>gespecialiseerde vaardigheden<\/li>\n\n\n\n<li>domeinexpertise<\/li>\n\n\n\n<li>digitale vaardigheid<\/li>\n\n\n\n<li>branchespecifieke ervaring<\/li>\n<\/ul>\n\n\n\n<p>Maar senior professionals hebben gebouwd:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>brede capaciteit<\/li>\n\n\n\n<li>crossfunctioneel denken<\/li>\n\n\n\n<li>leiderschapsvolwassenheid<\/li>\n\n\n\n<li>gevoeligheden van belanghebbenden<\/li>\n\n\n\n<li>vaardigheden in strategische uitvoering<\/li>\n<\/ul>\n\n\n\n<p>De markt wil \u201cscherp gedefinieerd\u201d.\u201d<br>45+ professionals bieden vaak \u201cprofessioneel rijk\u201d.\u201d<\/p>\n\n\n\n<p>Dat is geen zwakte - dat is goud.<br>Maar het aanwervingssysteem is er niet altijd op gebouwd om dit te interpreteren.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\"><strong>6. Dus wat helpt 45+ professionals om sterker te worden?<\/strong><\/h2>\n\n\n\n<p>Op basis van het coachen van meer dan honderd senior professionals en het gebruik van het 4R Model, is dit wat werkt:<\/p>\n\n\n\n<p><strong>Reflecteren:<\/strong> Begrijp eerst de emotionele en identiteitsimpact - zonder overhaast te werk te gaan.<\/p>\n\n\n\n<p><strong>Reset:<\/strong> Laat het oude verhaal los:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>\u201cIk moet klimmen.\u201d<\/li>\n\n\n\n<li>\u201cIk moet op mijn niveau blijven.\u201d<\/li>\n\n\n\n<li>\u201cIk moet hetzelfde verdienen.\u201d<\/li>\n<\/ul>\n\n\n\n<p><strong>Opnieuw uitlijnen:<\/strong> Bouw een nieuw verhaal:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Wat wil je echt?<\/li>\n\n\n\n<li>Welke rol past bij het volgende hoofdstuk?<\/li>\n\n\n\n<li>Wat geeft nu betekenis?<\/li>\n\n\n\n<li>Wat is je echte waardeverhaal?<\/li>\n<\/ul>\n\n\n\n<p><strong>Opstaan:<\/strong> Experimenteer, verfijn je verhaal, praat met de juiste mensen en stap terug in de markt met duidelijkheid en kalmte - niet urgentie.<\/p>\n\n\n\n<p>De reis van mijn cli\u00ebnt laat dit prachtig zien. Toen hij zich opnieuw afstemde, zei hij:<\/p>\n\n\n\n<blockquote class=\"wp-block-quote is-layout-flow wp-block-quote-is-layout-flow\">\n<p>\u201cIk zag eindelijk waar ik paste. En alles begon op zijn plaats te vallen.\u201d<\/p>\n<\/blockquote>\n\n\n\n<h2 class=\"wp-block-heading\"><strong>7. Dit is geen 45+ probleem - het is een marktinterpretatieprobleem<\/strong><\/h2>\n\n\n\n<p>En het kan worden veranderd, door:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>je verhaal herkaderen<\/li>\n\n\n\n<li>je identiteit verduidelijken<\/li>\n\n\n\n<li>je overdraagbare sterke punten in kaart brengen<\/li>\n\n\n\n<li>je sectorori\u00ebntatie verbreden<\/li>\n\n\n\n<li>je verhaal vertellen via vaardigheden, niet via functietitels<\/li>\n\n\n\n<li>verlaging van de druk rond titel en salaris<\/li>\n\n\n\n<li>verschuiving naar betekenis, impact en duurzaamheid<\/li>\n<\/ul>\n\n\n\n<p>Dit is waar coaching het verschil maakt. Niet omdat mensen een oplossing nodig hebben, maar omdat ze <strong>helderheid, reflectie en een nieuwe identiteit<\/strong>.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\"><strong>Laatste gedachte<\/strong><\/h2>\n\n\n\n<p>Als je ouder bent dan 45 en je hebt te maken met ontslag of een overgang, denk er dan aan:<\/p>\n\n\n\n<p><strong>Je bent niet minder waardevol.<br>Je wordt minder \u201cgemakkelijk getagd\u201d door een systeem dat de voorkeur geeft aan smalle profielen.<\/strong><\/p>\n\n\n\n<p>Uw diepgang, volwassenheid, perspectief en bekwaamheid zijn precies wat veel organisaties wanhopig nodig hebben - maar alleen zichtbaar als u uw verhaal vertelt vanuit een heldere en niet vanuit een shockerende houding.<\/p>\n\n\n\n<p>Dit is wat mijn 4R Model helpt cre\u00ebren.
