{"id":10493,"date":"2025-09-19T14:19:00","date_gmt":"2025-09-19T13:19:00","guid":{"rendered":"https:\/\/salomons.coach\/?p=10493"},"modified":"2025-11-18T21:20:21","modified_gmt":"2025-11-18T20:20:21","slug":"4r-model-reflect-reset-re-align-rise","status":"publish","type":"post","link":"https:\/\/salomons.coach\/nl\/4r-model-reflect-reset-re-align-rise\/","title":{"rendered":"4R model - Reflecteren, Resetten, Richting bepalen, Realiseren\u2122"},"content":{"rendered":"<p>Het 4R Model: Een praktische routekaart door ontwrichting en overgang<br><em>(en waarom het is gebaseerd op zowel ervaring als wetenschap)<\/em><\/p>\n\n\n\n<p>Wanneer mensen ontslag nemen, burn-out raken of een grote carri\u00e8reverandering doormaken, is wat ik het vaakst zie niet een gebrek aan talent, maar een gebrek aan <strong>structuur voor de innerlijke reis<\/strong>.<\/p>\n\n\n\n<p>Op papier ziet de overgang er \u201ceenvoudig\u201d uit: baan eindigt \u2192 nieuwe rol begint. Mensen zeggen \u201chet leven gaat door...\u201d.<br>In het echte leven is het rommelig: identiteitskwesties, emotionele turbulentie, twijfels over waarde, familiedruk, marktonzekerheid.<\/p>\n\n\n\n<p>De <strong>4R model - Reflecteren, Resetten, Richting bepalen, Realiseren\u2122<\/strong> - is voortgekomen uit meer dan 35 jaar werken als leider en coach in complexe organisaties in de logistiek, IT en de halfgeleiderindustrie. Het is mijn manier om die innerlijke reis een <strong>duidelijk, humaan en wetenschappelijk onderbouwd pad<\/strong>.<\/p>\n\n\n\n<p>Hieronder leg ik de basisprincipes van het model uit, de ervaringen die het model gevormd hebben en hoe het aansluit bij fundamenteel onderzoek wereldwijd.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Waar het 4R-model vandaan komt<\/h2>\n\n\n\n<p>Tijdens mijn hele carri\u00e8re - van het leiden van grote operationele teams bij TNT\/FedEx tot het werken met productie- en technische organisaties - zag ik hetzelfde patroon:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Herstructureringen en reorganisaties behandeld als <strong>HR en juridische evenementen<\/strong>, geen menselijke overgangen.<\/li>\n\n\n\n<li>Leiders en werknemers verwachtten dat ze snel \u201cverder konden\u201d, terwijl hun emotionele en identiteitsproces achterbleef.<\/li>\n\n\n\n<li>Mensen maken overhaaste carri\u00e8rekeuzes, om zich vervolgens te realiseren <strong>maanden later<\/strong> Ze hadden niet echt iets gereset.<\/li>\n<\/ul>\n\n\n\n<p>Als leidinggevende en later als coach zat ik aan beide kanten van de tafel:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>De kant die moest <strong>Overbodigheden aankondigen en organisaties herontwerpen<\/strong> (en de slecht-nieuws gesprekken voeren)<\/li>\n\n\n\n<li>En de kant die <strong>individuen geholpen hun zelfvertrouwen, identiteit en richting terug te krijgen<\/strong> achteraf.<\/li>\n<\/ul>\n\n\n\n<p>Na verloop van tijd merkte ik dat mensen die naar buiten kwamen <em>Sterker<\/em> van deze ervaringen onbewust door een aantal terugkerende fasen gingen - terwijl degenen die vastliepen ze hadden overgeslagen of overhaast.<\/p>\n\n\n\n<p>Een andere component die me hielp het psychologische proces beter te begrijpen, waren mijn veranderings- en transformatieprojecten, waarbij de menselijke transitie de enige belangrijke succesfactor is.<\/p>\n\n\n\n<p>Dat terugkerende patroon werd het 4R-model.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Het 4R-model in het kort<\/h2>\n\n\n\n<figure class=\"wp-block-image size-full\"><img fetchpriority=\"high\" decoding=\"async\" width=\"1125\" height=\"1125\" src=\"https:\/\/salomons.coach\/wp-content\/uploads\/2025\/11\/4R-Individuals-251115.webp\" alt=\"\" class=\"wp-image-10466\" srcset=\"https:\/\/salomons.coach\/wp-content\/uploads\/2025\/11\/4R-Individuals-251115.webp 1125w, https:\/\/salomons.coach\/wp-content\/uploads\/2025\/11\/4R-Individuals-251115-300x300.webp 300w, https:\/\/salomons.coach\/wp-content\/uploads\/2025\/11\/4R-Individuals-251115-600x600.webp 600w\" sizes=\"(max-width: 1125px) 100vw, 1125px\" \/><\/figure>\n\n\n\n<h3 class=\"wp-block-heading\">1. <strong>Reflecteren<\/strong> - \u201cWat gebeurt er echt met me?\u201d<\/h3>\n\n\n\n<p>Deze fase gaat over het begrijpen van de schok:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Emoties, verhalen, angsten en aannames benoemen.<\/li>\n\n\n\n<li>Zien hoe eerdere ervaringen, overtuigingen en identiteit meespelen in de reactie van vandaag.<\/li>\n\n\n\n<li>Gebouw <strong>zelfbewustzijn<\/strong> over patronen: oververantwoordelijkheid, perfectionisme, conflictvermijding, enz.<\/li>\n<\/ul>\n\n\n\n<p>Onderzoek toont consequent aan dat <strong>zelfbewustzijn<\/strong> is het uitgangspunt voor effectief leiderschap en gezonde aanpassing. Harvard Business Review en anderen zien het als de eerste component van emotionele intelligentie en een belangrijke voorspeller van leiderschapseffectiviteit en -prestaties. <a href=\"https:\/\/hbr.org\/2015\/04\/how-emotional-intelligence-became-a-key-leadership-skill?utm_source=chatgpt.com\" target=\"_blank\" rel=\"noreferrer noopener\">Harvard Business Review+1<\/a><\/p>\n\n\n\n<p>In de praktijk is Reflect het punt waarop we genoeg (moeten) vertragen om helder te kunnen zien: <em>Wat denk, voel en vertel ik mezelf eigenlijk?<\/em><\/p>\n\n\n\n<h3 class=\"wp-block-heading\">2. <strong>Reset<\/strong> - \u201cWat moet stoppen, eindigen of losgelaten worden?\u201d<\/h3>\n\n\n\n<p>Dit is de fase die veel mensen - en organisaties - geneigd zijn over te slaan.<\/p>\n\n\n\n<p>Hier werken we aan:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Het loslaten van de oude rol, identiteit of het oude verhaal (\u201cAls ik niet <em>die functietitel<\/em>, Wie ben ik?\u201d).<\/li>\n\n\n\n<li>Onhelpende overtuigingen uitdagen (\u201cIk heb gefaald\u201d, \u201cIk ben te oud\u201d, \u201cIk moet hoger klimmen of ik ga achteruit\u201d).<\/li>\n\n\n\n<li>Ruimte geven aan verdriet, boosheid, shock of schaamte - zonder dat dit de toekomst bepaalt.<\/li>\n<\/ul>\n\n\n\n<p>De Reset-fase resoneert sterk met <strong>Het Overgangsmodel van William Bridges<\/strong>, die onderscheid maakt tussen <em>veranderen<\/em> (extern) en <em>overgang<\/em> (intern). Bridges beschrijft transitie als het doorlopen van drie fasen: <strong>Be\u00ebindigen\/verlaten<\/strong>, de <strong>Neutrale zone<\/strong>, en de <strong>Nieuw begin<\/strong> - elk in zijn eigen tempo. <a href=\"https:\/\/wmbridges.com\/about\/what-is-transition\/?utm_source=chatgpt.com\" target=\"_blank\" rel=\"noreferrer noopener\">William Bridges Associates+1<\/a><\/p>\n\n\n\n<p>4R bouwt hierop voort door meer taal en praktische hulpmiddelen te bieden voor dat innerlijke \u201ceinde\u201d en de \u201cneutrale zone\u201d voor mensen die ontslag nemen of hun loopbaan veranderen.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">3. <strong>Richting bepalen<\/strong> - \u201cWie wil ik zijn en hoe laat ik me zien?\u201d<\/h3>\n\n\n\n<p>Zodra het emotionele stof is neergedaald en de oude rol niet langer het belangrijkste referentiepunt is, kunnen we beginnen:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Maak opnieuw verbinding met <strong>waarden, sterke punten en diepere motivaties<\/strong>.<\/li>\n\n\n\n<li>Herbouw een leiderschaps- of loopbaanidentiteit die past bij het volgende hoofdstuk.<\/li>\n\n\n\n<li>Experimenteer met nieuwe verhalen: hoe je jezelf voorstelt, op welke rollen je je richt, hoe je wilt bijdragen.<\/li>\n<\/ul>\n\n\n\n<p>Recent onderzoek naar coaching en leiderschap benadrukt <strong>identiteitswerk<\/strong> als een belangrijk \u201cactief ingredi\u00ebnt\u201d in effectieve coaching: als leiders bewust werken aan wie ze worden, zijn transities succesvoller en resultaten duurzamer. <a href=\"https:\/\/www.researchgate.net\/publication\/377761160_Tying_leaders%27_identity_work_and_executive_coaching_research_together_an_overview_of_systematic_reviews_and_agenda_for_research?utm_source=chatgpt.com\" target=\"_blank\" rel=\"noreferrer noopener\">Filosofie van coaching <\/a><\/p>\n\n\n\n<p>In 4R, Re-Align doen we dat identiteitswerk bewust in plaats van het aan het toeval over te laten.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">4. <strong>Realiseren<\/strong> - \u201cHoe zet ik inzicht om in duurzame actie?\u201d<\/h3>\n\n\n\n<p>Rise gaat niet over een heldhaftige comeback; het gaat over <strong>geaard momentum<\/strong>:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Duidelijkheid omzetten in concrete loopbaanstappen of leiderschapsgedrag.<\/li>\n\n\n\n<li>Testen van nieuwe gewoonten in re\u00eble contexten: grenzen stellen, communicatie, besluitvorming.<\/li>\n\n\n\n<li>Veerkracht, routines en ondersteuningssystemen opbouwen die succes duurzaam maken.<\/li>\n<\/ul>\n\n\n\n<p>In dit stadium leunen we sterk op <strong>experimenteren in een psychologisch veilige omgeving<\/strong>. Het onderzoek van Amy Edmondson aan Harvard toont aan dat teams en individuen beter leren en innoveren wanneer ze zich veilig voelen om zich uit te spreken, te proberen en fouten te maken zonder angst voor straf. <a href=\"https:\/\/web.mit.edu\/curhan\/www\/docs\/Articles\/15341_Readings\/Group_Performance\/Edmondson%20Psychological%20safety.pdf?utm_source=chatgpt.com\" target=\"_blank\" rel=\"noreferrer noopener\">MIT over psychologische veiligheid<\/a><\/p>\n\n\n\n<p>Bij coaching stelt deze psychologische veiligheid cli\u00ebnten in staat om nieuwe scripts, gedragingen en keuzes uit te proberen voordat ze deze in omgevingen met een hoge inzet gaan gebruiken.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Hoe mijn ervaring elke fase vorm gaf<\/h2>\n\n\n\n<p>Het 4R-model is niet iets dat ik heb uitgevonden in een workshopruimte; het is iets dat ik <strong>waargenomen bij echte mensen gedurende tientallen jaren<\/strong> en vervolgens gestructureerd.<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Als managing director in een concurrerende logistieke omgeving zag ik hoe <strong>kortetermijnherstructureringen<\/strong> cre\u00eberde langdurige emotionele en culturele littekens wanneer mensen niet werden ondersteund bij hun overgang.<\/li>\n\n\n\n<li>Als leider in grote ondernemingen en later in hightechproductie zag ik hoe <strong>constante VUCA-omstandigheden<\/strong> - volatiliteit, onzekerheid, complexiteit, ambigu\u00efteit - verhoogde de druk op de identiteit van mensen, niet alleen op hun werkdruk. <\/li>\n\n\n\n<li>Als executive coach die werkt met senior leiders en professionals die te maken krijgen met ontslag, burn-out of een kruispunt in hun carri\u00e8re, zag ik dat degenen die het goed deden, vaak onbewust, een reeks stappen hadden doorlopen van reflecteren, loslaten, opnieuw afstemmen en opstaan. <\/li>\n\n\n\n<li>Of integendeel, de leidinggevende worstelt met beslissingen over het ontslaan van mensen en ondersteunt het ontwerp van het outplacementproces dat de psychologische behoeften van de getroffen mensen respecteert (en zorgt ervoor dat de interne communicatie het respect en de motivatie van de niet-getroffen mensen handhaaft).<\/li>\n<\/ul>\n\n\n\n<p>Mijn werk met klanten die ontslagen worden, weerspiegelt wat HBR en andere bronnen hebben benadrukt: ontslagen en het verlies van banen zijn zelden puur prestatiekwesties; ze worden vaak gedreven door systemische bedrijfsfactoren en hebben een aanzienlijke psychologische en identiteitsimpact voor de betrokkenen. <a href=\"https:\/\/www.harvardbusiness.org\/wp-content\/uploads\/2023\/03\/2023_01_managing-your-emotions-after-being-laid-off.pdf?utm_source=chatgpt.com\" target=\"_blank\" rel=\"noreferrer noopener\">HBR over emoties bij ontslag<\/a><\/p>\n\n\n\n<p>Het 4R-model is mijn manier om dat proces een duidelijke verpakking te geven - zodat mensen het niet alleen \u201coverleven\u201d, maar <strong>er doorheen groeien<\/strong>.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">De theoretische ruggengraat achter 4R<\/h2>\n\n\n\n<p>Samengevat is het 4R-model gebaseerd op vier hoofdlijnen van bewijs:<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">1. <strong>Overgangstheorie (Bridges en anderen)<\/strong><\/h3>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Het transitiemodel van Bridges laat zien dat mensen bewegen van <em>Eindes<\/em> naar een <em>Neutrale zone<\/em> en dan naar <em>Nieuw begin<\/em>, en dat de psychologische reis verschilt van het organisatorische veranderingsplan. <a href=\"https:\/\/wmbridges.com\/about\/what-is-transition\/?utm_source=chatgpt.com\" target=\"_blank\" rel=\"noreferrer noopener\">Bruggen Overgangsmodel<\/a><\/li>\n\n\n\n<li>4R verfijnt en operationaliseert deze fasen voor moderne loopbanen en leiderschapstransities, vooral onder VUCA-omstandigheden.<\/li>\n<\/ul>\n\n\n\n<h3 class=\"wp-block-heading\">2. <strong>Emotionele intelligentie en zelfbewustzijn<\/strong><\/h3>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Emotionele intelligentie -
