Research from Eurofound, OECD, INSEAD, and London Business School confirms that job loss in high-skilled economies triggers emotional and cognitive responses similar to acute stress events, regardless of performance or seniority.<\/p>\n\n\n\n<p>The primary drivers of redundancy today are systemic, not personal: accelerated restructuring, digitalization, automation, international consolidation, and relentless cost pressures. As a result, the probability that Dutch professionals will encounter redundancy at least once in their career continues to rise, especially when you have past your mid-career point (Eurofound in 2025: \u201cOlder workers face a higher risk of long-term unemployment, with the rate 13.5 percentage points higher than for mid-career workers.\u201d).<\/p>\n\n\n\n<p>The VSO period, while legally clear, places individuals in a psychologically ambiguous \u201cin-between state\u201d: present but detached, accountable yet no longer belonging. This liminal phase increases cognitive overload, stress, and decision paralysis. Many professionals withdraw socially during this phase, amplifying shame and slowing recovery.<\/p>\n\n\n\n<p>Leaders frequently mishandle redundancy communication by being either overly clinical or overly apologetic, both approaches undermine dignity, clarity, and trust. And as European labor markets undergo accelerated digitalization, demographic shifts, and new economic pressures, the probability of employees facing redundancy at least once in their career continues to rise.<\/p>\n\n\n\n<p>According to <strong>OECD Employment Outlook data<\/strong>, workers over 45 in Europe are statistically more likely to face job loss during restructuring, and often take longer to re-enter the labor market, not because of capability gaps, but because of identity disruptions and confidence loss.<\/p>\n\n\n\n<p>My coaching practice confirms what research already suggests:<br><strong>Redundancy is not a performance outcome. It is a systemic response to volatility.<\/strong><br>And individuals experience it as an emotional event long before they can process it as a rational one.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\"><strong>Why redundancy hits so hard in a Dutch and European context<\/strong><\/h3>\n\n\n\n<p>The Dutch labour market is embedded in a broader European trend: organisations are restructuring faster than leadership structures can keep up.<\/p>\n\n\n\n<p>Across Europe, <strong>Eurofound\u2019s research on organisational change<\/strong> highlights the same drivers:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li><strong>Shorter strategic cycles<\/strong> driven by economic volatility<\/li>\n\n\n\n<li><strong>Digitalisation and automation<\/strong> reshaping job families<\/li>\n\n\n\n<li><strong>Cross-border consolidation<\/strong> pushing local teams to reorganise<\/li>\n\n\n\n<li><strong>Cost pressures and efficiency mandates<\/strong> in multinational firms<\/li>\n\n\n\n<li><strong>New flexible workforce models<\/strong> creating fluid organisational boundaries<\/li>\n<\/ul>\n\n\n\n<p>The Netherlands mirrors this trend with characteristic Dutch pragmatism: direct communication, efficient processes, and a reliance on structured legal frameworks such as the VSO.<\/p>\n\n\n\n<p>But emotionally, even a well-managed process hits hard.<br>Redundancy becomes a moment where professional identity, personal worth, and future direction suddenly collide.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\"><strong>The VSO period: Legally clear, psychologically ambiguous<\/strong><\/h3>\n\n\n\n<p>A Dutch VSO follows a predictable sequence:<\/p>\n\n\n\n<ol class=\"wp-block-list\">\n<li>The role is declared redundant<\/li>\n\n\n\n<li>VSO conditions are presented<\/li>\n\n\n\n<li>A 14-day reflection period begins<\/li>\n\n\n\n<li>Both parties sign<\/li>\n\n\n\n<li>Transition payment and separation terms are finalised<\/li>\n\n\n\n<li>The employee transitions to WW or begins new employment<\/li>\n<\/ol>\n\n\n\n<p>Leaders often view this as <em>closure<\/em>.<br>Employees experience it as <em>liminality<\/em>, a transitional psychological space where identity is temporarily suspended:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>You are still present, but no longer belonging.<\/li>\n\n\n\n<li>Still delivering, but no longer part of the future.<\/li>\n\n\n\n<li>Still accountable, but already letting go.<\/li>\n<\/ul>\n\n\n\n<p>This emotional ambiguity is consistent with findings from <strong>INSEAD\u2019s research on transition psychology<\/strong>, which shows that \u201cidentity disruption\u201d has more impact on professional stability than the job loss itself.<\/p>\n\n\n\n<p>To counter this, many Dutch and European organizations now hire external coaches during the VSO period specifically to guide managers and executives through this transition. This is the work I am frequently engaged in: helping people stabilize, regain clarity, and design their next chapter with dignity. Shock \u2014 \u201cThis can\u2019t be happening.\u201d<\/strong><\/h4>\n\n\n\n<p>Even predictable reorganizations trigger a physiological stress response. The body freezes, cognition narrows, and logical reasoning temporarily declines.<\/p>\n\n\n\n<p>This aligns with findings from the <strong>Chartered Institute of Personnel and Development (CIPD)<\/strong>, which shows that redundancy activates the same neurological pathways as other forms of acute loss.<\/p>\n\n\n\n<h4 class=\"wp-block-heading\"><strong>2. Withdrawal or silence \u2014 \u201cI\u2019ll fix this privately first.\u201d<\/strong><\/h4>\n\n\n\n<p>Dutch professionals, more than many European peers, tend to withdraw during difficult moments.<br>Eurofound notes this self-reliance as a cultural factor in delayed help-seeking.<\/p>\n\n\n\n<p>But silence fuels shame\u2014and shame drains energy.<\/p>\n\n\n\n<h4 class=\"wp-block-heading\"><strong>4. Stress, cognitive overload, emotional turbulence<\/strong><\/h4>\n\n\n\n<p>People often misinterpret this as personal weakness. In reality, it is a temporary neurological shift where the amygdala dominates and the prefrontal cortex (decision-making) shuts down.<\/p>\n\n\n\n<p>This is why external support during the VSO period is so crucial.<\/p>\n\n\n\n<h4 class=\"wp-block-heading\"><strong>5. The turning point \u2014 Agency returns<\/strong><\/h4>\n\n\n\n<p>This shift, from \u201cWhy is this happening?\u201d to \u201cWhat do I want next?\u201d, marks the beginning of recovery.<\/p>\n\n\n\n<p>It aligns with research from the <strong>London Business School<\/strong> on identity transition, showing that regaining agency is the single strongest predictor of successful reintegration into the labour market.<\/p>\n\n\n\n<h4 class=\"wp-block-heading\"><strong>6. Integration \u2014 \u201cThis changed me.\u201d<\/strong><\/h4>\n\n\n\n<p>Many professionals report positive long-term outcomes: clearer values, stronger boundaries, healthier work-life choices, and renewed direction.<\/p>\n\n\n\n<p>As one client summarised:<br><strong>\u201cI thought redundancy was an ending.
